The world of design and engineering hasn’t stopped. New projects, increasing workloads and referrals to new clients have all echoed some great growth across the desk, from junior to high level.

We’re constantly seeking talented creatives to come and work with some top level clients. August was one of my busiest months of the year so far, with multiple placements made across the business and a strong pipeline for the rest of the year filling me with optimism.

Into September, I hit the road and will be at shows in both Cannes and Monaco, for the duration of each. With a renewed taste for networking, I’ll be attending a variety of launches along with checking in with existing clients and meeting with potential new ones. I’m predicting a busy month of new connections and of course new jobs!

August was a record month with a raft of assignments completed across all shoreside disciplines, a trend I expect to continue up to the Christmas break. Is AI Going To Kill The Yacht Design Industry?

It all sounds a bit doom and gloom doesn’t it?! The papers speak of AI taking over, being more intelligent than the human race and leading to our demise by the end of the decade.

Is it possible? Yes!

Is it likely? Maybe less so…

What it is going to do however is enable huge savings in time and energy for certain tasks, but will this be at the sacrifice of swathes of jobs worldwide. This is a possibility for sure. Certain duties will no longer be needed. Data analysis, forecasting, creative writing and much more can now be automated and generated in a fraction of the time and this will ultimately lead to employers replacing expensive and unreliable staff with AI.

A good friend recently posted a series of images on her social media of yacht designs using AI. Within less than 60 seconds, the program was able to generate cabin designs and even a whole yacht, having been given a couple of keywords. Something that could take a design house days and a team of people to create has been generated in seconds. Let that sink in…

The design spiral of a yacht can take years. Numerous client meetings, sketches and renderings to reach a point the client is happy so that the studio can then go off and create GAs, CAD models and production drawings.

On a larger project, this could involve a studio of 10-15 people working tirelessly for weeks to produce something that aligns with an owner’s vision… and now the client can basically come up with their own concepts from the luxury of their expensive leather sofa in their sprawling home and sideline the initial creative role of a Yacht Designer.

Are there upsides? Well yes. One of the largest is the saving in international travel from Designer and/or client back and forth. Another could be that the studio isn’t wrapped up in generating various concepts and will receive a much more engaged client ready to move forwards with a project that they can start on immediately.

Likewise, I don’t believe that AI is quite at the point yet of being able to take on technical design projects such as general arrangements, systems routing and ultimately 2D CAD. Where there is extensive input required to plan spaces, route cables and pipes and account for NVH, there will still be a big push for technical engineering expertise.

If you’re a sketch wizard however, or a rendering expert, should you feel threatened? I possibly would be.

It’s been interesting taking feedback from the industry too. Technology will always be age related. The older guard are very against the concept of a computer taking on the creative process, but the more up and coming Designers are embracing this huge technological advance and are using it to rapidly conceptualise their ideas.

So where will we see yacht design go from here. Will we see more wacky ideas, crazy concepts that defy engineering? Or will we see design houses slashing their project timelines and bringing projects to market 6 months sooner?

I remain a skeptic, but what do you think?

Candidate Attraction – A Guide For Employers

As recruiters we weigh heavily on candidates in a lot of what we post. Advice on applying, CV writing, interview tips and more.

Rarely do you see a guide for employers, hiring managers or internal HR, so we decided to put something together to give you, the employer, the best chance of securing your next employee. Below are a few tips.

Prepare your job description:

Before you even consider listing that you’re hiring, ensure that you’ve prepared a full and detailed role description for the individual that you’re looking to hire. Be sure to include:

  • Role title
  • Main duties
  • Key stakeholders/reporting line
  • Required skills, qualifications and experience
  • Salary, benefits and working pattern
  • Company culture

How you present this depends on the intended viewer:

Internal/Non-Advertised – A detailed spec outlining the role in depth. Ensuring the applicant fully understands the position.

External/Job Site/Website – An engaging advert, fairly short and succinct with eye-catching bullet points, leaning more towards the company culture and the exciting potential for an applicant.

How much time you put into this part of the process will go a long way to securing you the most accurate fit. We strongly advise against cutting corners during this process. It’ll also not look great when an applicant asks for a spec and there is little or nothing to present.

Be clear about career development potential:

Over the last 5 years we’ve seen ‘job-hopping’ become a lot more acceptable. Candidates are a lot more brazen in their approach to a better job title, a pay rise or better employment terms and rather that earn this through length of service with a single employer, they choose to move on.

There are two schools of thought on this as employers:

1. Why should we invest in them if we know they’ll leave?

2. What can we do to keep them?

If you answered 2, then this is where you need to be very outwards about your investment in your staff explaining how they can progress, their potential career paths and the rewards and achievements they will receive as a result. This should always be touched upon early in the hiring process.

Where to advertise:

Choosing where to advertise your roles can also wildly affect your chance of attracting the right candidates. We’re long past the days of posting an advert onto a couple of major national/international sites and expecting success.

In 2023, there are a huge number of specialist job sites for design, trades, executives and more. Do your research into where you are going to advertise your role and remember the age old motto of ‘Buy Cheap, Buy Twice’. Yes, the sites focused on exactly what you do as a business may cost 2-3 times as much, but consider the time saved through the process when you receive 5 relevant applicants, compared to trawling through 50-100 totally irrelevant ones.

As a rough guide:

Linkedin: Executive level positions & management roles.

CV Library/Indeed: Skilled trades, administration, office focussed roles.

Dezeen/Hauss – Design related positions.

Facebook/Instagram: Marketing, administration, sales roles.

Yotspot – Roles for crew coming ashore, brokerage and yacht management.

There are, of course, hundreds more job sites you can use, but this is a small sample.

How is your company represented online/on social media?

As we all know, social media rules the world, and this is the same when it comes to employment. How a company portrays itself digitally can say a lot.

What sort of business are you? Do you have a laid-back nature and a family-style ethos. If so, does your social media reflect this with a less formal style?

Or are you much more corporate with a solid structure and therefore wish to have a much more regimented social media style representing your ethos as an organisation.

We always advise our clients that their social media channels are as critical to attracting staff as their job descriptions and adverts. As newer generations join the jobseekers market, they will do more online research on a potential employer, forcing the need to cover your business perception at every corner.

Using the above will give you the building blocks you need as an employer to start attracting talent through your own channels. Whilst it’s by no means a golden ticket, using our guide above will definitely increase your chances of attracting the RIGHT talent.

SYR Shoreside Superyacht Recruitment have today (13/07/23) signed an exclusive recruitment agreement with Arrow Monaco, one of the leading international yacht management firms.

Having developed their managed build and operational fleet over the past 3 years, Arrow Monaco have needed to grow their headcount both in Europe and the US to cope with the demands of a busy Superyacht market. Due to a continued high volume of enquiries, it is expected the fleet will continue
growing throughout the 2023/2024 season.

SYR Shoreside Superyacht Recruitment have worked closely with Arrow Monaco on a number of key hires and due to the exceptional service standards offered, both parties have agreed to work together on
an exclusive basis for the coming 12 months, with SYR supporting Arrow Monaco on all recruitment during this period.

The industry has really found its stride in the last month, with design and management sectors really picking up and busy!

We’ve onboarded mostly brand new clients with some really exciting roles, whilst also continuing to bring in multiple vacancies from across our existing network. There have been some great interviews for very senior candidates of late too, showing that the industry is confident both in SYR and also industry performance moving forwards.

I attended the ‘Future of Superyachts’ conference in London last week as part of a panel focussed on skills shortages and labour attraction within the Superyacht Industry.
The sold-out event attracted a range of excellent discussion topics and some meaningful debate which we’re sure will lead to action within the industry, not only when it comes to staffing but also in regards to matters such as sustainability, yacht refit and market trends.

The Future of Superyachts Conference: Report

Thursday 29th June saw the inaugural ‘Future of Superyachts’ conference hosted by Quaynote Communications in London.

Coined as an exciting new and open concept for superyacht industry conferences, our CEO, Ed Ewer, was invited to speak on a panel which focussed on skills shortages in the yachting sector. Joining a panel of experts from across the industry, the panellists hoped to be able to bring to the fore a number of key matters and to start the industry on a path of change and adaptation.

With a host of interesting topics, ranging from sustainability to market trends and staffing to maritime media, the eight panel discussions brought together a fresh selection of attendees from across the market, keen to learn and share opinions.

SYR have long wanted to be the voice for shoreside recruitment. Whilst the subject of employment is not new to seminars, it has always focussed around crew, so a chance to touch on shoreside employment was one that we jumped at the opportunity to discuss.

Chaired by the dynamic Andrew Grant Super, the event kept a lively pace, with experienced panel leaders ensuring every panellist had their say and that the interactivity kept flowing throughout the event. An ‘active questions’ section also asked a lot of the questions that others were sometimes a little afraid to ask, leading to some much more valuable answers from the panels.

The ‘staffing and employment’ panel, chaired by long time industry senior Paul Cook, touched on both the challenges faced by crew and those seeking a move ashore with the eternal question of ‘Is Below Deck good for the industry?’ It was met with mixed feedback both from the panel and from attendees. A clear focus was aimed at how the industry as a whole can attract new talent and maintain it once onboarded. Some staggering facts showed that there is still a large percentage of industry dropout within 3-4 years, a key issue to be addressed.

Looking to the future, it was identified that there are clear needs around talent retention, mental health, training opportunities and cross-industry recruitment. Whilst some of these topics have loosely been mooted before, this time it felt like there is a genuine appetite for action.

Ed and his team have come away from the event with some clear goals to work towards and a dedication to see through a number of the points discussed.

Managed Service Agreement:

Some of our clients are supported across a wide range of different areas, from skilled trades through to senior management, hiring 10, 50 or even 100 new employees a year. When they are looking at volume recruitment, we can offer a managed service agreement. This ensures that the entire recruitment process is managed. We provide a detailed applicant tracking system across all roles, accessible with ease and a dedicated recruiter to work through their recruitment strategy with them as a partner.

Managed service agreements are usually structured through a monthly retainer, which covers full review of all incoming applicants as well as our usual search practises to ensure employers aren’t missing out on the best talent.

It’s no secret that finding good people, particularly within skilled trades, is difficult for most companies across the superyacht sector. There is a lot of competition in a small market of trained and experienced people. Through the work we are doing at SYR, we are building up strong candidate pools for our customers across all areas of the industry.

There has been an increase in requests from outside of yacht production/boatbuilding in the UK recently, working on aftersales/warranty and servicing of the leisure marine market. In the EU, we continue the supply of skilled trades for various yachting brands enabling them to meet tight production deadlines. Preparing Yourself For The Maritime Job Market In 2023

There are two different types of people on the job market nowadays:

  • The Job Hopper: Using regular job changes as a means by which to leverage a higher salary or a higher ranking role.
  • The Stalwart: Working on the basis that stability, dependability and time served will lead to pay increases and promotions to get you where you want to be.

In today’s market, there is no right or wrong way. At the end of the day, we all do what we feel is the right thing to do in order to reach our own professional goals. To some their career is everything, to others it is not.

If you fall into the category of ‘Job Hopper’ then you likely know what the world is like post-covid, how the market has changed, how differently jobseekers and employers are approaching the process.

However, if you’ve stuck with your current employer since before the pandemic, then you’re going to experience an entirely different jobseeking market to the one you may have been in before.

Here are a few tips for those looking to change roles in 2023:

Considering a role: 

Before the pandemic, it was an employer’s marketplace. Across all industries (and indeed this is still the case in some) there would be tens, sometimes hundreds, of applicants for each position. You were in a fight to even make the shortlist, let alone interview or be offered a position. Within the maritime sector, the tables have turned and as an applicant you are now likely to be one of a single digit number of applicants with a minimum 50% chance of an invite to interview.

In turn this means you can now afford to be a little picky with where you apply or even interview.

  • Are you researching potential employers?
  • Do they pay at or above market rates?
  • What is their culture like?
  • Do they offer flexibility?
  • What are the short, medium and long term prospects if you were to join them with a long term commitment in mind.

Businesses are now a lot more open with how they operate and they need to be to attract talent. If applying through a recruiter or directly, don’t be afraid to ask more questions about a potential employer in order to paint a full picture and ensure that the company shares your morals and ideals.

Preparing an application:

In our opinion the days of adding colour, photos and weird layouts to a CV are (thankfully) starting to fade. Of course, if you’re a designer then a portfolio is a must (and no, saying your current employer has you under NDA is not an excuse for a poor portfolio. Those wanting to go far will be finding the spare time to work on their own projects.).

Here are a few things we suggest you consider when preparing your application:

  • Cover Letters – A good cover letter if applying directly is always a bonus. A short summary of your experience, reasons why you’re suited to the role and your ambitions in under a single page will be a big help to your application.
  • CV Layout – We still see the odd strange layout however we suggest the following;

Summary/Profile > Education > Experience (current employment first and max 2 paragraphs/6 bullets per role) and key achievements > Further qualifications/awards > Interests and hobbies.

  • CV Preparation – Prepare your CV (and covering letter) for each application you make. Tailoring your achievements or experiences to make yourself relevant to that employer is key.
  • What you did during covid – Whilst many of us were furloughed, a lot of employers look to see what those who were furloughed got up to. Did you take on part time employment? Did you take up sport? Did you undertake distance learning to further your career?
  • Knowing your intentions – Many employers are now starting to expect employees back in offices more than in 2021/22. Has your situation changed during the pandemic and do you now require a degree of home working for childcare, pet sitting etc? Consider this during the application process and check with a potential employer whether they can offer you the working set up you require.

The interview process: 

With the increased chance of being invited to an interview, you need to be prepared. It may have been 5 or more years since your last interview so you need to be fully prepared and armed with the tools for success.

  • Research – We say this time and time again, but DO YOUR RESEARCH. Know the people you are meeting and research both them and the company. They will ask you questions!
  • Have questions ready – Make sure you have some good questions planned and that you can reference them against company achievements or projects.
  • Understand how they work – Fully on-site, hybrid, remote – Understand the in-person commitment that they need from you.
  • Call to confirm the meeting – A surprisingly good tactic. Call the potential employer a day before to confirm the appointment. This shows you’re willing but also brings your name to the forefront of their mind just before the interview process starts.
  • Know your minimum expectations – Salaries are being discussed earlier in the process these days. Understand and be able to explain your desired package.

Receiving an offer/Accepting a role:

Fingers crossed you’ve made it this far and are hoping for an offer of employment. If this doesn’t come immediately, don’t worry. Employers are generally short staffed right now and despite it being crucial to relieving this stress, for some reason sending a job offer is never a high priority. We generally see it taking 7-14 days for a formal offer to come out to a candidate.

When the offer lands, read it in detail.

  • What are the terms?
  • What is the overall package?
  • What are the working hours/office attendance?
  • When do they want you to start?

Plus, if you’re not happy don’t be afraid to make a counter-offer.

More than half of our applicants will make a counter offer on a role and more than half again will be successful when doing so. Make sure that the role meets as many of your expectations as possible from Day 1, otherwise you may well find yourself back in the job market sooner than you’d think.

Once you’ve decided to accept the role however, be quick to formalise your acceptance. Employers aren’t hanging around, so if it’s been a week since you received the offer don’t be surprised if they then decide to rescind it. Employers are running at much lower staffing levels, so 9 times out of 10 they will have a need to fill a post rapidly.

Last but not least, you need to hand in your notice! Whilst always a scary proposition, our advice……rip the plaster off and get it done.

And whatever you do, if you’ve got this far then don’t accept a counter offer from your current employer. We’ll only see you back on the market in a couple of months!
